Hari Mondal(Om Puri) is a poor village farmer who lives in the remote Bengal village of Giripur in Birbhum district with his wife, two sons, brother, an old widowed aunt Kalidashi (Gita Sen)and her daughter Panchi. The movie opens in the mid sixties when the Naxalbari uprising is spreading across Bengal and oppressed farmers are being united by youths who believe in communism ans a socialist republic. Hari and his brother Bolai (Noni Ganguly) are Borgadars, land tillers who plough and harvest the crop on land owned by Jotdars. Bibhutibhushan Ganguly (Victor Banerjee) is the young jotdar who has just lost his father and now wishes to employ new laws on his Borgadars ensuring his greatest profit while the poor farmer languishes in poverty. His estate agent Karmakar(Rajen Tarafdar)does most of his dirty dealings on his behalf that include keeping the poor villagers scared and in command. Hari's sister is about to get married and Hari asks Bibhutibhushan for a loan. Bibhutibhushan asks him to not register his Bargadari rights under the government office in exchange. Hari is naive and moulded under generations of servility and oppression to realise that his basic righta are being squandered although his younger brother Bolai isn't happy remaining as mere servants to the landlord. Bolai protests on multiple occasions only to be reprimanded by his brother and Karmakar. Bolai and Panchi(Sreela Majumdar) love each other.

The film is about Ajay (Naseeruddin Shah), a young filmmaker, hoping to direct his first film. He has just got married, and he shares his hopes with his wife Asha (Anita Kanwar). Asha works as a teacher to support them while Ajay take on other work, but always hoping to make his film. Aadharshila portrays the struggles of young people - especially graduates of the Film and Television Institute of India - to find a foothold in the Indian film industry. Harnek Singh (alias Nek) (Kulbhushan Kharbanda) is an honest farm worker from the village, who works hard for his employer, Jagirdar Joginder Singh (Amrish Puri). Nek is in love with the village belle, Kammo (Rama Vij), and hopes to marry her after he accumulates enough wealth and some land. One day the Jagirdar asks his assistant, Tulsi (Om Puri), to send Nek out of the village for about 20–25 days. When Nek returns home, Joginder is pleased with him and allocates 6 acres of land so that he can be independent, and marry Kammo. A delighted Nek marries Kammo and they settle down to a harmonious married lifestyle. Soon Kammo becomes pregnant and gives birth to a son, Laali (Raj Babbar). It is then that their world is turned upside down when Nek finds out that the child is not his but that of Joginder, who had raped Kammo in his absence. Angered, Nek kills a man named Kanhaiya, is arrested, tried in Court, and sentenced to 20 years in prison. Nek breaks off all ties with Kammo, suspecting her of infidelity.

The film captures the angst of a worker, in Mumbai exemplified by a young Christian car mechanic, Albert Pinto (Naseeruddin Shah) who is under the illusion that if he works hard and emulates the rich, one day he can also be successful. He makes friendly relations with his customers, who are usually the rich of the city and who keep telling him that good workers do not go on strike. Strikes are the handiwork of lumpen elements. Pinto gets angry with the supposedly wrong attitudes of the workers who he assumes go on strike under any pretext. However, when Pinto's father, who is a mill worker is abused by the lumpen elements hired by the mill owners, he realizes that it is not the workers but the capitalists who should be blamed for the plight of the workers. He also realizes the legitimacy of strikes. Towards the end of the movie, Pinto still remains an angry man; but now his anger is directed against the capitalists, not the striking workers.

Arvind Desai (Dilip Dhawan) is the only son of a rich businessman (Shriram Lagoo) who deals in luxury handicrafts and products. His feelings for his father are mixed. While he hates his dominating nature, he admires his power and lack of scruples. He has long discussions on art and politics with a Marxist friend (Om Puri), is seeing his father's secretary, Alice (Anjali Paigankar) and sometimes he visits a prostitute, Fatima. Much against his wishes, his marriage is arranged to a girl from a high-class family that has just returned from Paris much to Alice's mother dismay who realizes that Alice was time-pass for Arvind and nothing more.
